Abstract

Prior research has demonstrated the mediating effects of POS and LMX on the relationship between organizational justice and OCBs from a social exchange perspective (Blau, 1964; Wayne et al., 2002). However, we are unclear whether other mediating mechanisms exist. Drawing on affect research, this study aims to examine an affective mechanism explaining the effects of organizational justice on OCBs above and beyond existing mediators such as POS and LMX which are based on social exchange theory. The results support that positive affect is a more universal mediator between organizational justice and OCBs than POS and LMX.
