Abstract
Objective:To probe into the effects of psychological capital on organizational commitment of clinical nurses and establish the structural equation model,to provide basis for clinical nurse management.Methods:A total of 1 145 clinical nurses were investigated by using cluster sampling,organizational commitment scale,psy-chological capital scale and job burnout scale.Results:Nurses with different nursing age,education level,income level had different psychological capital,job burnout,organizational commitment scale score,The difference was statistically significant(P <0.05).Nursing age,education level,monthly income level,psychological capital and organizational commitment of clinical nurse had some predicting effect on job burnout.It can explain the varia-tion of 22.8%(P <0.05).Structural equation model showed that psychological capital has direct effect on job burnout(λ1 =-0.46,P <0.05);psychological capital had a direct effect on organizational commitment(λ2 =0.72,P <0.05);organizational commitment has a direct effect on job burnout(λ2 =-0.36,P <0.05);through organiza-tional commitment,psychological capital has a indirect effect on Job Burnout (λ2 =-0.26,P <0.05);through direct effect and indirect effect of organizational commitment,psychological capital can explain the variance of clinical nurses’job burnout 28.47%.Conclusion:Psychological capital factors had a certain effect on clinical nur-ses’job burnout,clinical managers should use appropriate intervention measures to improve nurses'psychologi-cal capital,to improve the organizational commitment and reduce nurses’job burnout.关键词
