基于工作状态的护理单元人力资源配置的方法研究
Nursing Human Resource Allocation Based on Working State of Nursing Units

Abstract
Objective To develop the method of nursing human resource allocation based on the working state of nursing units, and to provide reference for developing a scientific, convenient and feasible nursing human resource allocation method. Methods We used Delphi method to quantitatively analyze the weight of all the assessment indexes and calculated the score of working state of all 80 nursing units in the hospital. We calculated the number of nurses needed after we ranked the score from high to low and obtained the nursing-to-patient ratio ranging from 0.6 to 0.4. Results The response rate of experts in two rounds of consultation was 91.1% and 88.7%, respectively. The experts' authority coefficient in two rounds ranged from 0.801 to 0.905 and the variation coefficient of all indexes from 0.056 to 0.087.The final assessment indexes of nursing working state were nursing station workload,severe degree of the patients' disease, technique difficulty and working surroundings and their weight were 0.333, 0.294, 0.229 and 0.144 respectively. The nursing-to-patient ratio and the days that ward beds were in use were identified and calculated based on the score of nursing working state and then the number of nurses distributed to each unit was determined. Conclusion Being convenient and feasible, the method in the study can dynamically regulate the human resource allocation in different nursing units along with the number of patients and it provides the basis for reasonable allocation of nursing human resource and help to complete the performance appraisal system.关键词
