Abstract

Employment relationship is one of the main theoretical frameworks to understand the relations between employees and organization.With organizations facing the complicated internal and external environments,enterprises' employment relationship model is changing dramatically.The model not only keeps connotation,characteristic,content of the traditional employment relationship changed,but also makes the "black box" problem between employment relationship model and organization performance more complicated.According to inducement-contribution theory,social exchange theory and psychological contract theory,in different employment relationship models,the enterprise can give different contents and forms of incentives to influence employees' self-perception,in order to affect employees' attitudes and behaviors,finally appreciable impact on the enterprise intellectual capital accumulation and innovation performance improvement.Although many current studies have discussed direct or indirect effects of employment relationship models on the employees' and organizational performance,the studies probing into the action and mechanism of enterprise employment relationship model and innovation performance are still rare.What's more,empirical research on relationships among employee relationship mode,intellectual capital and innovation performance which takes a specific industry as investigation sample and use intellectual capital for the intermediary variables or moderator variables,is almost empty.This paper takes Chinese private enterprises as the main research objects,with 135 private enterprises questionnaire as the research sample,and intellectual capital as intermediary variables or moderator variables.In addition,this study systematically analyzes the action and mechanism of enterprise employment relationship model and innovation performance.On the design of the research path,this paper firstly analyzes private enterprises' employment pattern which directly impacts intellectual capital and innovation performance,then analyzes the intellectual capital as intermediary role among mutual-investment employment relationship and overinvestment employment relationship and innovation performance.Meanwhile,it analyzes intellectual capital as regulating role among quasi-spot contract and underinvestment employment relationship and innovation performance.Based on the research hypothesis,the paper firstly learned from Tsui's research results,then used the k-means clustering method to analyzes the employment relationship models of 135 private enterprises cluster.Clustering results showed the mutual-investment employment relationship,quasi-spot contract employment relationship,overinvestment employment relationship and underinvestment employment relationship.These four employment relationship models are ubiquitous in the private enterprises in China.Secondly,the paper is based on the analysis of the direct impact of employment relationship model on innovation performance in private enterprise,then discusses intellectual capital as intermediary variables or moderator variables between employment relationship model and the innovation performance in private enterprise.Inspection shows that mutual-investment employment relationship is significantly positively associated with intellectual capital and innovation performance in private enterprise.Quasi-spot contract employment relationship is significantly negatively related to intellectual capital and innovation performance in private enterprise.Human capital and organizational capital adjust the relationship among mutual-investment employment relationship model,and destructive innovation performance,and sustaining innovation performance.Social capital adjusts the relationship between mutual-investment employment relationship and disruptive innovation performance.Social capital is significantly negatively moderated the relationship between quasi-spot contract employment relationship and sustaining innovation performance.Human capital significantly negatively moderated the relationship between quasi-spot contract employment relationship and sustaining innovation performance.To sum up,although mutual-investment employment relationship model is the least selected employment relationship models of private enterprises,it is the optimal employment relationship model for private enterprises.From the point of mechanism,the mutual-investment employment relationship has better effect on creative performance than other three kinds of employment relationship model,either in influence direction or influence extent.From the test results of intellectual capital's intermediary and regulating effect,the accumulation of intellectual capital can greatly improve the adjustment between employment relationship model and innovation performance in private enterprise.Therefore,giving more intellectual capital accumulation,and carrying on the innovation performance of selection and optimization will effectively promote continuous development and stability in private enterprises.
