三级医院高年资护士工作疏离感与团队心理安全气氛、隐性缺勤的相关性研究
Correlation between work alienation,team psychological safety climate,and implicit absenteeism among senior nurses in tertiary hospitals

Abstract
Objective:To explore the relationship between senior nurses'work alienation and team psychological safety atmosphere and hidden absenteeism in tertiary hospitals.Methods:A total of 263 senior nurses working in 8 three grade hospitals in Qingdao from June 2022 to June 2023 were selected to conduct a questionnaire survey on senior nurses in three grade hospitals by self-designed general data questionnaire,nurses'work alienation questionnaire,team psychological safety climate scale and hidden absenteeism scale to find out the factors affecting senior nurses'work alienation in three grade hospitals.Results:The results of univariate analysis showed that gender,educational background,professional title,years of service,annual assessment and whether or not the position/department part-time were the factors that affected the job alienation of senior nurses in three grade hospitals(P<0.05).Correlation analysis showed that the work alienation of senior nurses in three grade hospitals was significantly negatively correlated with the scores of all dimensions and the total scores of the team psychological security climate scale(r=-0.957~-0.686,P<0.01).Conclusions:Senior nurses in three grade hospitals with female,senior professional title,no job/department part-time,low level of team psychological safety atmosphere and serious hidden absenteeism have high level of work alienation.Nursing managers should pay attention to the career planning and physical and mental health of such nurses,so as to reduce the level of work alienation.关键词
