危机情境下领导意义给赋对下属变革担当行为的影响研究
Study on the Influence of Leader Sense Giving on Taking Charge Behavior of Subordinates under Crisis Situations from Perspective of Sense-Making Theory

Abstract
Employee taking-charge behavior plays a positive role in improving work performance,enhancing job satisfaction and emotional commitment,motivating employee work engagement,and promoting career development.The taking charge behavior of subordinates under crisis situations may be generated through a mechanism of"leader sense giving → subordinate sense reconstruction → taking charge of subordinates".Leader role model is the boundary condition of the mechanism by which the leader sense giving acts on the taking charge behavior of subordinates.Based on a moderated dual mediation model,through statistical analysis of 288 leader-subordinate paired questionnaires,it is found that leader sense giving has a promoting effect on the taking charge behavior of subordinates;the felt responsibility for constructive change and organizational contribution expectation perception of subordinates play a mediating role in the relationship between the two;leader role model has a moderating effect on the relationship between leader sense giving and felt responsibility for constructive change,and also moderates the mediating effect of felt responsibility for constructive change.Specifically,the stronger the role model demonstrated by the leader,the more greatly the sense giving behavior can inspire constructive responsibility perception of subordinates,making them more willing to take active change responsibility.关键词
