高职院校中层干部是学校管理的"中坚"力量,对学校教育质量和管理水平提升具有重要作用.然而,中层干部逃离管理岗位现象屡有发生,从成就需要理论角度来看,为人作嫁的现实与淡薄的回报、无限的压力与有限的权力、复杂的人际关系与归属的虚无共同形成中层干部逃离管理岗位的内在动因.为稳定中层干部队伍推动干部群体良性发展,需要提高获得与回报,满足中层干部成就需要;充分信任与授权,满足中层干部权力需要;改善关系与氛围,满足中层干部亲和需要.

Middle-level cadres in higher vocational colleges and universities form the"backbone"of school management and play a crucial role in enhancing the quality of education as well as the overall management level of institutions.Unfortunately,there has been an ongoing presence of middle-level staff fleeing their management positions.From the standpoint of McClelland's Theory of Motivation and Needs,middle-level executives'intrinsic motivation for leaving management positions is formed by the reality of setting up a graft for others and receiving little in return,countless pressures and limited authority,complex interpersonal connections and a sense of emptiness when being part of a group.To ensure stability and enable the benign development of the cadre group,it is necessary to enhance the accessibility and return on investment to fulfill the achievement requirements of middle cadres.Additionally,middle cadres'authority needs must be met through complete trust and authorization.Finally,fostering a positive atmosphere and improving relationships is crucial to meeting middle cadres'affinity needs.
