Abstract

Objective To analyze the current post competency of newly recruited theater nurses and identify influencing factors and their acting paths,aiming to provide a reference for nurse administrators to effectively manage and train these nurses and enhance their post competency in operating theaters.Methods From June to September 2023,newly recruited theater nurses in the Chinese mainland were selected by convenience sampling.They were investigated by the General Information Questionnaire,Theater Nurse Competency Scale,Intrinsic Motivation Inventory,Utrecht Work Engagement Scale and Chinese Version of Nursing Professional Values Scale.Results A total of 680 newly recruited theater nurses were included.Their mean scores of the Theater Nurse Competence Scale,Utrecht Work Engagement Scale,Intrinsic Motivation Inventory and Chinese Version of Nursing Professional Values Scale were(168.08±46.64)points,(41.64±12.12)points,(42.27±12.91)points and(91.85±28.30)points,respectively.Regression analysis showed that nursing professional values,intrinsic motivation,work engagement,seeking support,proactive exploration in their work,working hours in the operating theater,region,surgical level and satisfaction with the leadership of the head nurse all had an impact on the post competency of newly recruited theater nurses,explaining 48.6%of the total variation.AMOS analysis showed that nursing professional values,intrinsic motivation and work engagement had a direct positive impact on the post competence of these nurses(β1=0.263,β2=0.201,β3=0.215,P<0.001 for all).Bootstrap analysis showed that work engagement significantly mediated the relationship between nursing professional values/intrinsic motivation and the post competency of these nurses(95%CI1:0.035-0.084;95%CI2:0.033-0.078).For newly recruited theater nurses,the total effects of nursing professional values and intrinsic motivation on their post competence in the operating theater were 0.316 and 0.258(P<0.001),the direct effects were 0.263 and 0.201(P<0.001),the indirect effects were 0.053 and 0.057(P<0.001)and the mediating effects accounted for 16.77%and 22.09%,respectively.Conclusion The post competency of newly recruited theater nurses is above average and influenced by factors such as nursing professional values,internal motivation,work engagement,proactive exploration in their work and seeking support.Work engagement has a significant mediating effect on the relationship between nursing professional values/intrinsic motivation and the post competence of these nurses.Nurse administrators should strengthen the training on nursing professional values and intrinsic motivation for newly recruited theater nurses,encourage them to actively explore and seek support in their work,and inspire higher work engagement,so as to improve their post competence.
