Ageism against Older Employees in the Workplace:A Review and Future Prospects

Abstract

In the context of the increasingly aging population and the implementation of delayed retirement policies,the proportion of older employees in the workforce has significantly increased.How to effectively manage and motivate older employees has become critical for organizations striving for sustainable development.However,older workers frequently encounter severe ageism in the workplace.Research on ageism in the workplace has made some progress,but there is still a lack of systematic reviews.This paper constructs an overall framework for research on workplace ageism against older workers,seeking to bridge this gap by examining ageism's concept,classification,and measurement,and by summarizing its influencing factors at both the organizational and individual levels.Furthermore,it incorporates the PEACE intervention model to review existing studies on ageism interventions.Finally,the paper highlights the limitations of current research and proposes future research directions.The review finds that the main factors influencing workplace ageism include organizational-level factors such as age diversity,organizational fairness,leadership,and colleague support,as well as individual-level factors,including age,gender,position,stereotypes,and attitudes.Workplace ageism not only affects organizational performance and increases socioeconomic costs,but also negatively impacts older workers'physical,cognitive,and psychological functions,as well as work outcomes like innovation,work withdrawal,and early retirement.Interventions based on the PEACE model,such as positive aging education and intergenerational contact,can effectively reduce ageism against older employees.Future research should focus on refining the measurement of ageism,further exploring its antecedents and mechanisms,and developing more effective intervention strategies.
