Mediating Effect of Proactive Socialization Behaviors and Transition Shock Between Work Readiness and Thriving at Work in Newly Recruited Nurses

Abstract
Objective To explore the relationships among proactive socialization behaviors,transition shock,work readiness and thriving at work in newly recruited nurses.Methods From July to August 2022,a total of 1089 newly recruited nurses were selected by convenience sampling from 19 Grade Ⅲ-A hospitals in Shandong Province.They were investigated using the General Information Questionnaire,Chinese version of Work Readiness Scale for Graduate Nurses(WRSGN),Proactive Socialization Behaviors Scale(PSBS),Transition Shock Scale(TSS)and Thriving at Work Scale(TWS).Results For the 1089 newly recruited nurses,the scores of WRSGN,PSBS,TSS and TWS were(261.03±49.67)points,(43.72±7.06)points,(77.72±23.58)points and(40.46±6.11)points,respectively.TWS scores positively correlated with WRSGN and PSBS scores(P<0.01)and negatively correlated with TSS scores(P<0.01).Proactive socialization behaviors and transition shock exhibited a chain mediating effect between work readiness and thriving at work,with a total mediating effect of 0.364,accounting for 82.72%of the total effect.Conclusion Nursing administrators should take targeted interventions to enhance the work readiness of newly recruited nurses,foster their proactive socialization behaviors,and support their successful transition to thriving at work,ultimately promoting both personal growth and organizational thriving.关键词
