Abstract
Amid rapid socioeconomic development and the rising quality of land-based employment in China,the domestic seafarer market is confronted with issues of occupational ecology imbalance,including inadequate talent supply from maritime institutions,irrational workforce structures,gaps in professional competencies,fragile labor protections,and declining social recognition.Drawing on Herzberg's Two Factor Theory,this study identifies hygiene factors,including diminishing income advantages,insufficient social security,and harsh working conditions,and motivator factors,such as limited career progression,weakened industry influence,and the erosion of professional pride,as the root causes of the seafaring profession's ecological collapse.Furthermore,it puts forward countermeasures for the reconstruction of the occupational ecosystem of seafarers from the six aspects of establishing normalized income increase mechanisms,enhancing the protection of the legitimate rights and interests of seafarers,improving onboard work environment,strengthening career planning for seafarers,increasing the capacity of industry participation,and fostering navigation culture.关键词
