临床护士情绪耗竭在归属感与离职意愿间的中介作用
Mediating role of emotional exhaustion in the relationship between sense of belonging and turnover intention of clinical nurses

Abstract
Objective:To explore mediating role of emotional exhaustion in the relationship between sense of belonging and turnover intention of clinical nurses.Methods:A total of 192 clinical nurses from 6 tertiary public hospitals in Wuhan city were selected as the study subjects from May 2022 to May 2024.Data were collected by general information questionnaire,the emotional exhaustion subscale of the Maslach Burnout Inventory,the Clinical Sense of Belonging Scale,and the Turnover Intention Questionnaire.Results:The scores of emotional exhaustion of clinical nurses was 15.56±2.45.The scores of sense of belonging was 120.67±15.66.And the scores of turnover intention was 16.01±2.63.Emotional exhaustion of clinical nurses was negatively correlated with sense of belonging(r=-0.723,P<0.01)and positively correlated with turnover intention(r=0.665,P<0.01).Sense of belonging was negatively correlated with turnover intention(r=-0.712,P<0.01).Mediation analysis revealed that emotional exhaustion played a mediating role between sense of belonging and turnover intention of clinical nurses.Conclusions:Emotional exhaustion is a mediating variable in the relationship between sense of belonging and turnover intention of clinical nurses.Hospital administrators should implement targeted interventions to alleviate emotional exhaustion and reduce turnover intention clinical nurses.关键词
