Abstract

PhD teachers are the new force in university scientific research.Influenced by the geographical advantages and development resources of the old revolutionary areas,they exist within an environment system compatible with universities.This paper collects data on the job stability,professional titles,remuneration,scientific research performance,and patronage figures of PhD teachers at University A through departmental statistical data,in-depth interviews,and tracking research methods.The study studies the scientific research output and development needs of PhD teachers.The study finds that PhD teachers have characteristics such as a concentration of PhDs,significant scientific research performance,age advantage,stable entry and exit,enthusiasm for professional title promotion for development,and coexistence of opportunities and challenges.The advantages of school-running resources support the development of introduced and self-trained PhD teachers,who participate in serving the university with elevated emotions,hoping for assistance from influential figures within the school.To enable more comprehensive development of PhD teachers,it is possible to construct a talent development environment system in universities.It is important to leverage the local emotions of PhD teachers and expand platforms for discourse participation to retain talent,implement a tenure appointment system for PhD teacher cadres in professional title promotion to train talent,adhere to the development of multiple disciplines to ensure balanced resource allocation to reassure talent,and create a reasonable salary system that combines outstanding rewards with fairness to evaluate talent.An easy scientific research atmosphere that allows for the free and comprehensive development of talent should be created on campus to achieve talent.
