The impact mechanism of the dynamic of playfulness on organizational creativity in science and technology innovation enterprises:A life cycle perspective

Abstract
Innovation is fundamental to high-quality development.In the face of a changeable,fast-paced setting marked by high uncertainty,enterprises,which are the primary agents of progress,must sustain their innovative spirit to successfully adapt to sudden turn of events.Such a fortitude stands as the keystone of implementing and advancing strategies geared towards innovation-driven development.Organizational creativity,as the foundation and at the forefront of innovation,impacts the efficacy and durability of innovation.Numerous enterprises recognize that encouraging experimentation and embracing mistakes are vital factors in fostering creativity.However,despite the theoretical community's study of the impact of different organizational factors on creativity,including such physical elements as organizational space,relational elements,resource factors,atmosphere and culture,there remains inadequate exploration into the dynamic of playfulness,as emphasized in management practices,and its effects on organizational creativity.This situation constrains our comprehension of the mechanisms underpinning organizational creativity.Thus,this study investigates how and why the dynamic of playfulness can bolster organizational creativity. This study examines how the dynamic of playfulness impacts organizational creativity by exploring the roles of organizational intellectual capital and cross-sector psychological safety.Specifically,the dynamic of playfulness is a fault-tolerant-oriented dynamic capability.The extent to which creativity can be enabled by the dynamic of playfulness depends on the stimulation of organizational intellectual capital,which is a knowledge resource that promotes creativity.Additionally,cross-sector and cross-functional operations are widespread in science and technology innovation enterprises,and cross-sector psychological safety contributes to the collection and dissemination of knowledge within organizations,further promoting the transformation of organizational knowledge resources.Meanwhile,this study integrates enterprises' life cycle into investigating the mechanisms that impact the dynamic of playfulness.In light of the distinct phases of organizational growth,enterprises undergoing different stages display discrepancies in their systems,resources and abilities.This situation leads to varying approaches in augmenting organizational creativity. On the basis of the preceding analysis,this study seeks to use dynamic capability theory as a guiding framework and constructs a process model of the impact of the dynamic of playfulness on organizational creativity.The current research analyses the stages of organizations' life cycle whilst considering the moderating influence of cross-sector psychological safety in the process of organizational input-output benefits.Through this research,this study aims to uncover how the dynamic of playfulness affects organizational creativity by facilitating organizational intellectual capital in various life cycles.This study takes 456 senior managers of 215 science and technology innovation enterprises as the research object and uses such method as bootstrap to test the impact of the dynamic of playfulness on organizational creativity. The study obtained the following results.From an overall perspective,the dynamic of playfulness positively promotes organizational creativity by leveraging organizational intellectual capital.Furthermore,the mediating role of organizational intellectual capital between the dynamic of playfulness and organizational creativity is improved by cross-sector psychological safety.From the perspective of enterprises' life cycle,regarding early-stage science and technology innovation enterprises,organizational intellectual capital plays a partial mediating role between the dynamic of playfulness and organizational creativity,whilst cross-sector psychological safety plays a significant positive moderating role on this mediating effect.In the development stage,intellectual capital plays a partial mediating role between the dynamic of playfulness and organizational creativity,whilst cross-sector psychological safety has no significant moderating effect.In the maturity stage,organizational intellectual capital plays a complete mediating role between dynamic of playfulness and organizational creativity,whilst cross-sector psychological safety does not have a significant moderating effect as well. The theoretical contributions of this study are reflected in four aspects.1)This study broadens the understanding of the antecedents of organizational creativity in the realm of dynamic capabilities by examining the influence of the dynamic of playfulness.Consequently,research on organizational creativity is expanded.2)This research offers a perspective highlighting the influence of the dynamic of playfulness on organizational creativity from the perspective of organizational intellectual capital.The results promote a shift in the dynamic of playfulness research to focus on knowledge mechanisms rather than merely risk-taking and interactive mechanisms in creative and innovative environments.3)On the bases of the innovation characteristics of science and technology innovation enterprises,which span across departments and functions,this study examines the impact of the dynamic of playfulness on organizational creativity from the perspective of cross-sector psychological safety.It likewise expands the understanding of the relationship between the dynamic of playfulness and organizational creativity from institutional contexts to organizational climate contexts.4)By considering the enterprises' life cycle dimension,this study proposes a cyclic progression mechanism for the influence of the dynamic of playfulness on organizational creativity.This contribution leads to a considerably sophisticated and comprehensive understanding of organizational creativity.关键词
