AI感知对员工趋避行为的影响及差异化工作效果研究
The impact of AI awareness on employees' approach-avoidance behaviors and differentiated work outcomes:A dual-path analysis based on AI efficacy perception and AI substitutability perception

Abstract
Employees' attitudes toward artificial intelligence manifest as two cognitive tendencies:challenge attribution(AI efficacy)and threat attribution(AI replacement),which fundamentally determine AI's implementation effectiveness within organizations.An empirical study involving 363 R&D and technical department employees was conducted by using structural equation modeling.Key findings reveal as follows.First,AI efficacy perception motivates employees' proactive behaviors,significantly enhancing innovation activities.Secondly,AI replacement perception influences work outcomes through dual pathways-it drives reactive job crafting,thereby improving task performance,while simultaneously triggering anxiety and insecurity,leading to work disengagement,and increased turnover intention.Thirdly,supervisor developmental feedback serves as a key moderating factor in this process,enhancing the positive influence of AI efficacy on proactive job crafting,while also alleviating the adverse impact of AI replacement perception on employee withdrawal behavior.This research deepens the understanding of employee behavior in AI-integrated environments,offering critical insights for organizations to optimize management practices and inspire positive actions.关键词
