三级公立医院服务能力对医务人员满意度的影响研究:基于模糊集定性比较分析
Study on The Influence of Service Capacity on The Satisfaction of Medical Staff of Tertiary Public Hospitals Based on Fuzzy Set Qualitative Comparative Analysis

Abstract
Objective To understand the influence of resources and service capacity on the satisfaction of medical staff of public hospitals,and provide reference for promoting the improvement of the satisfaction of medical staff in public hospitals and deepening the reform of public hospitals.Methods A questionnaire survey was conducted on medical staff in 31 tertiary public hospitals.And the con-figurational effect of the multi-dimensional condition of service capacity on the satisfaction of medical staff was analyzed by fsQCA.Re-sults There were 4 configurations that achieved high medical staff satisfaction,and the consistency of which was 0.847,which could ex-plain 50.4％ of the total cases.Through interactive comparison of each combination path,it was found that achieving balance of income and expenditure,improving salary stability and sufficient scientific research funds were the key conditions for improving medical staff satisfaction,and reasonable work intensity and optimized human resource allocation had important influence on improving the satisfaction of medical staff.Conclusion Medical staff satisfaction is the result of various elements of linkage.Higher satisfaction can be achieved from multiple paths.It is suggested for public hospitals to achieve differentiation development combined with their condition.Public hos-pitals with lower satisfaction and poor financial operation should give priority to stable salary ratio,and arrange appropriate work content,which can improve medical staff satisfaction and promote the hospital's positive development.关键词
