Abstract
The flourishing development of artificial intelligence(AI)technology has brought about powerful concomitant impacts on employment for workers.An increasing number of employees have begun to perceive threats to their careers being replaced by artificial intelligence.To investigate the influence of this"perceived threat"on employees'knowledge hiding behavior in this context,this study,based on social cognitive theory,takes psychological safety as a mediating variable to explore the impact mechanism of technological shock awareness on employees'knowledge hiding behavior,as well as the moderating effect of mindfulness leadership.Through a questionnaire survey of 247 employees in the information technology(IT)and communication industries,the study found a U-shaped relationship between technological shock awareness and knowledge hiding,as well as a U-shaped relationship between psychological safety and knowledge hiding.Psychological safety plays a mediating role in the U-shaped relationship between technological shock awareness and employees'knowledge hiding behavior,while mindfulness leadership serves as a moderator in this pathway.This study reveals the"double-edged sword"effect of technology shock awareness and psychological safety on knowledge hiding behavior,emphasizing the critical role of leaders in optimizing knowledge management by fostering psychological safety and enhancing employees'adaptability to change.It provides important theoretical foundations and practical insights for organizational managers to implement effective leadership during periods of technological transformation.关键词
