The impact mechanism of organizational emotional capability on job insecurity-driven outcomes

Abstract
Organizational emotional capability constitutes a research theme in emotion-oriented organizational dynamic capability studies.However,existing research suffers from circular reasoning in measurement construction based on emotional outcomes and fails to explore emotional influence mechanisms,thus leaving the emotional enhancement mechanism of dynamic capabilities unexplored.Guided by organizational dynamic capability theory,this study introduces job insecurity as an emotional trigger and employs work preservation behavior as an explanatory mechanism to delineate the emotional enhancement pathway of organizational dynamic capabilities.Four sequential studies are proposed:First,elevating emotional intelligence theory to the organizational level to develop a measurement tool reflecting the essence of emotional capability.Second,clarifying the curvilinear relationship between job insecurity and adaptive performance.Third,constructing a cross-level dual-strategy mechanism model through emotions-as-social-information theory and approach-avoidance motivation theory to explain how organizational emotional capability facilitates positive activation and negative reconstruction of job insecurity.Finally,building a causal loop model based on dynamic computational theory to demonstrate how organizational emotional capability shapes job insecurity to promote organizational dynamic adaptability.This research will advance the quantitative measurement and theoretical development of organizational emotional capability,enrich theoretical explanations for positive outcomes of job insecurity,and provide strategic guidance for enhancing organizational emotional capability and managing job insecurity practices.关键词
