精神科住院医师规范化培训绩效考核指标的设计与权重研究
Design and weighting of performance assessment indicators for standardized training of psychiatric residents

Abstract
Objective:To design a set of scientific and quantifiable performance assessment for standardized training of psychiatric residents,providing a structured tool fortraining management and performance-based incen-tives.Methods:A total of 31 participants from Peking University Sixth Hospital,comprising 15 psychiatric residents and 16 clinical supervisors.An initial pool of assessment indicators was established through semi-structured inter-views and literature review.A 5-point Likert scale questionnaire was designed to evaluate the relative importance of each indicator.The Analytic Hierarchy Process(AHP)was employed.,and Pairwise comparison matrices were constructed for indicators at each hierarchical level based on the collected ratings.The weights of the indicators were then calculated,and consistency checks were performed.Finally,a comprehensive weighting system integrating all indicator levels was synthesized.Results:A performance assessment system consisting of 3 first-level indicators(Work Quantity,Work Quality,and Professional Ethics)and 13 second-level indicators was successfully devel-oped.Weight analysis revealed that among the first-level indicators,″Work Quality″(weight:0.40)and″Profession-al Ethics″(weight:0.40)carried the highest weights,followed by ″Work Quantity″(weight:0.20).Among second level,indicators,″Quality of Medical Record Completion″and ″Number of Responsibility-related Incidents″(both under Work Quality)and ″Adherence to the Nine Core Principles of Integrity in Clinical Practice″(under Profes-sional Ethics)held the highest weights.The consistency ratios for all judgment matrices were within the acceptable threshold,confirming the logical coherence and reliability of the derived weight assignments.Conclusion:This study clarifies the structure and relative importance of performance assessment indicators for psychiatric residency train-ing,resulting in a clearly hierarchical and scientifically weighted evaluation system.关键词
