Collaboration and Blame:The Impact of Team Problem-Solving Approaches on Psychological Safety

Abstract
As a key psychological foundation for employees'knowledge sharing and innovative behaviors,the influencing factors and mecha-nisms of psychological safety urgently require in-depth research.Using a sample of 295 survey questionnaires from virtual team members,this study empirically tests the theoretical model and hypotheses regarding team problem-solving approaches,cooperative atmosphere,and psychological safety.The research findings show that:Team problem-solving approaches have a significant impact on psychological safety.Synergistic problem-solving ap-proaches significantly enhance psychological safety,while blame-oriented approaches significantly reduce it.Cooperative atmosphere acts as a media-ting variable.Synergistic problem-solving approaches fully influence members'psychological safety positively through team cooperative atmosphere.Although blame-oriented problem-solving approaches partially reduce members'psychological safety by undermining team cooperative atmosphere,their direct negative effects remain significant.Organizational teams should focus on advocating a synergy-oriented problem-solving culture,cultiva-ting a team cooperative atmosphere,and paying attention to employees'psychological safety to reduce employees'concerns about innovation and im-prove team and organizational performance.关键词
