高校教师参与银龄教师行动的动机与现实困境研究
A Study on the Motivations and Practical Dilemmas of Retired University Teachers Participating in the Silver-Age Teacher Program

Abstract
Retired university teachers participating in the Silver-Age Teacher Program is not only an important way to practice the concept of active aging,but also an effective measure to promote intergenerational inheritance of educational value.This study adopts a qualitative research paradigm and conducts semi-structured interviews with eight university retired teachers who have experience in teaching and research support to explore their motivations and practical difficulties in participating in the Silver-Age Teacher Program.It finds that retired university teachers' participation in the Silver Age Teach-er Program is driven by both internal motivations(such as teaching passion and professional achievement)and external motivations(such as policy guid-ance and social responsibility).Social emotional motivation and regulatory motivation complement each other.There are still many practical dilemmas,in-cluding dual pressures of natural environment and psychological adaptation,difficulties in releasing professional potential under multiple constraints,and structural dilemmas such as insufficient policy support,difficulties in recipient schools' transformation,and lagging institutional construction.To promote the continuous participation of retired university teachers in the Silver-Age Teacher Program,it is suggested to establish a long-term policy support system to improve the guarantee mechanism;strengthen the main role of recipient schools to optimize the support environment;focus on the self-development of silver-age teachers to enhance their adaptability.关键词
