Dancing with AI teammates:The formation and influence mechanism of job crafting in human-AI teams from the team adaptation perspective

Abstract
Autonomous AI agents are increasingly entering organizations as AI teammates.No longer functioning merely as tools,AI teammates engage in ongoing collaboration with human members and reshape team structures,coordination processes,and task boundaries.These changes raise an important question:how do human employees and human-AI teams proactively adapt their work in response to the integration of AI teammates?Drawing on team adaptation theory,this research develops a context-assessment-crafting-adaptation framework to theorize job crafting as a central adaptive process in human-AI teams.Across four studies,we examine job crafting at both the individual and team levels.Study 1 extends the conceptualization of job crafting among human employees and human-AI teams.Study 2 investigates the antecedent mechanisms through which human employees engage in job crafting in human-AI collaboration contexts,whereas Study 3 further examines the developmental processes through which job crafting unfolds at the human-AI team level.Study 4 unpacks the dynamic,cross-level emergence of human-AI team job crafting and examines its consequences and boundary conditions.By shifting attention from dyadic human-AI interaction to human-AI teams as adaptive work systems,this research advances job crafting theory,extends team adaptation theory to AI-enabled team contexts,and offers a micro-level account of organizational AI transformation.关键词
