The Construction of a Full-Cycle Cultivation Model for Science and Technology Talents in High-Level Research Universities Oriented Toward Innovation Efficacy

Abstract
High-level research universities serve as the core vehicles of national strategic scientific and technological forces.The scientific and technological innovation capacity,research outputs,and contributions of their faculty directly affect China's pursuit of greater self-reliance and strength in science and technology.This study focuses on key issues,such as the current state of innovation efficacy among science and technology talents in high-level research universities,the core obstacles they encounter during their growth and development,and the differences across various talent groups in terms of efficacy performance and development obstacles.Employing literature analysis and a mixed methods research design that combines questionnaire surveys with in-depth interviews,this empirical study targets science and technology talents and talent administrators from 32 high-level research universities,with quantitative analysis as the primary method and qualitative analysis as a supplement.Through the systematic examination of 337 valid questionnaires,20 in-depth interview transcripts,and 274 pieces of opinions collected from discussion forums,this paper constructs an observation indicator system for the innovation efficacy of science and technology talents.It further conducts typological analysis based on the stages of faculty academic development,establishes a multi-dimensional identification framework for talent types,and accordingly formulates a full-cycle cultivation model for science and technology talents.Finally,this study proposes targeted support strategies from dimensions such as individualized training guidance,allocation of research resources,dynamic intervention in development processes,and collaborative construction of an innovation ecosystem,so as to provide practical references for high-level research universities to break through talent cultivation constraints and achieve a transition from"resource-driven"to"efficacy-driven"development.关键词
