高技能人才终身学习需求、制约因素与支持路径
Learning Needs,Constraint Factors and Support Paths for Lifelong Learning of High-skilled Talents

Abstract
The innovation-driven,green,low-carbon,and digital characteristics of new-quality productivity require high-skilled talents to continuously empower themselves through lifelong learning.Using an explanatory sequential design,this study conducted a questionnaire survey among 3606 high-skilled talents and in-depth interviews with 52 individuals to analyze their lifelong learning needs and constraints.The comprehensive analysis reveals the following findings:high-skilled talents show a"delayed response"pattern in learning schedule;their learning motivation is"externally driven but insufficiently internally motivated";the expected learning contents have expanded from single post-related skills to three-dimensional competencies:comprehensive literacy,professional skills and career development;learning forms have shifted from"symbolic acquisition"to"situated construction";and organizational models have transformed from single supply to diversified restructuring.Regarding constraints,"time conflicts"essentially result from a combination of organizational management deficiencies and weak intrinsic learning motivation;formalized evaluation systems lead to a disconnect between training and application;and coordination among the three-dimensional support and guarantee framework is inadequate.Accordingly,centering on the transformation of training objectives from"skilled talents"to"craftsman-type talents",this paper proposes to digitally empower the development and supply of high-quality multidimensional learning resources,build an"industry-education integrated lifelong learning ecosystem",and establish a value-added evaluation system with knowledge application and performance contribution as core dimensions.关键词
