摘要

Abstract

Distributed leadership is regarded as a key governance mechanism for teachers'professional development,but no study has yet explored its deep governance mechanism on teachers'emotional labor.Based on fieldwork data,this study used structural equation modeling and qualitative comparative analysis to comprehensively examine the mechanism of distributed leadership's effect on teachers'deep emotional labor and to clarify the driving mechanism of multifactorial linkage effects on teachers'deep emotional labor.The study found that(1)distributed leadership significantly predicted the development of teachers'deep emotional labor through school climate,organizational iden-tity,and its chain effects,with the mediating effect of school climate being the most prominent.(2)Teachers'high levels of deep emotional labor were characterized by the complexity of"triple driving mechanisms".The three equiva-lent groupings which have the effect of"different paths"to enhance teachers'deep emotional labor,are summarized and integrated into"empowerment-identity"type,"empowerment-environment"type and"culture-identity"type.(3)In the"empowerment-identity-culture"triadic interaction model,when any two of them are deeply embedded in each other,they can break through the shackles of superficial play and sublimate teachers'emotional labor from con-sumptive payment to deep emotional labor.Based on this,this study proposes to provide suggestions for stimulating teachers'deep emotional labor from three aspects:innovating the institutional structure,optimizing the organizational environment and synergizing the structural dynamics.
